this only on pro play. how about teams can sub in/out players at halftime. That way, you'll have attack/defender side specialists so orgs can hire more players that they can actually play.

Yeah but it's ultimately the team's choice, some teams will sub theirs, some won't.
either way matches would be a bit longer and bc the international leagues are only 5 hours long I'd like to see how long it will take to have 2 matches completed with letting teams sub out players and coaches for halftime
5 players for defense
5 for attack
5 for overtime
and different coach each time

The only thing 'specialist' is you for making this take. Jokes aside, doubt it will work, time becomes a significant issue in gear setup and this will lead to exponentially more tech pauses which affects viewership greatly. The fact you can do it map by map is more than enough imo.

but yeah, players got specific tailor-made settings for them.
multiple teams including astralis and vitality did this in 2020/2021 in cs, and stopped doing it shortly after
